And while graduation season highlights this kind of visible life change, the reality is that workplace change doesn’t stop after those first years of a career. Today’s employees at every level are navigating constant shifts, from economic uncertainty to evolving workforce expectations, to the rapid rise of AI and changing job responsibilities.
Leaders are now being asked not just to manage the change itself, but to help people adapt to it.
They won’t be successful without a clear understanding of how people experience change, and what helps them move through it.
The Change Curve: Why Change Feels So Hard
At TH!NK, we explore this challenge through the Helping Your Team Navigate Change module within the Worksmart Catalyst™ platform. One of the first things we talk about with participants is the change curve, a useful tool for understanding human response to disruption.
At its core, the model reflects something most of us recognize intuitively: people don’t move through change in a straight line.
Instead, disruption often begins with a period of disorientation, when we struggle to make sense of it all. The disorientation is often accompanied by confusion or frustration.
Over time, we begin to reorient. We start to make sense of the change and start thinking about how we fit into it.
Eventually, most people reach a “new normal” where the change has been integrated into how they work and think.
It’s important to note this process is not neat or linear. People move back and forth between stages. But the pattern holds: disruption, disorientation, reorientation, and integration.
For leaders, this framework offers a powerful reminder that what looks like resistance is often just someone in the middle of adjustment.
Not All Change Feels the Same
While the change curve explains how people move through change, it doesn’t fully explain what helps them move through it. That’s where individual needs come in.
Through the DiSC® framework, we can better understand that people tend to experience change differently based on their preferences and priorities:
- Some need control and autonomy to feel grounded.
- Some need reassurance that positive outcomes are still possible.
- Some need stability and support in environments that feel unpredictable.
- Some need clarity and information to make sense of what is happening and why.
The difference between a team that struggles through change and one that adapts is often not the change itself, it’s whether people feel supported in the way they specifically need.
The Role of a Leader: Making Change More Navigable
Leaders can’t eliminate the discomfort of change. But they can influence how people move through it.
Two actions make a significant difference:
- Recognizing where people are in the change process
Is someone confused or frustrated? They’re likely still disoriented. Are they asking questions? They may be reorienting. Being aware helps leaders respond with empathy versus assumption.
- Understanding individual needs during change
The same action does not support everyone equally. Some people need space, others need clarity. Some need encouragement, others need structure.
Supporting People Through What Comes Next
The most effective leaders are not the ones who avoid disruption. They are the ones who understand it, normalize it, and help their teams move through it.
